Acestea sunt formate din c\u00e2teva sute de itemi, grupa\u021bi \u00een mai multe categorii, uneori chiar pe dou\u0103 niveluri (nu am v\u0103zut pe mai mult de at\u00e2t). Dar, oricare ar fi aceste sisteme de clasificare, dou\u0103 categorii principale se reg\u0103sesc \u00eentotdeauna: industriile \u0219i tipurile de job. \u0218i nivelurile de specializare, de senioritate, desigur, dar acelea nu sunt o categorie \u00een sine, precum celelalte. Despre capitalizarea managerului pe cele dou\u0103 componente mari, industria \u0219i tipul de job, am scris un <a href=\"https:\/\/www.managero.ro\/articles\/capitalizarea-pe-industrie-sau-pe-job\/\">articol<\/a> separat, nu mai revin cu detalii aici.<\/p>\n<p>Guvernele sunt obligate s\u0103 foloseasc\u0103 sisteme acoperitoare (CAEN pentru industrii \u0219i COR pentru tipurile de job \u00een Rom\u00e2nia), \u00eens\u0103 acestea sunt mult prea stufoase \u0219i greoaie pentru a putea s\u0103 fie folosite \u00een activit\u0103\u021bile curente ale firmelor, dar, mai ales, de c\u0103tre angaja\u021bi.<\/p>\n<p>\u0218i cele ale marilor firme de recrutare sunt \u00eenc\u0103 prea detaliate pentru uzul curent al pie\u021bei, a\u0219a c\u0103 noi, la <a href=\"http:\/\/www.managero.ro\">Managero<\/a>, \u00eencerc\u0103m acum s\u0103 impunem pe pia\u021b\u0103 un model simplificat de clasificare a profilurilor profesionale ale managerilor, care are \u0219anse bune s\u0103 ajung\u0103 s\u0103 fie folosit pe scar\u0103 larg\u0103 \u0219i \u00een mod curent de c\u0103tre to\u021bi cei viza\u021bi: angajatorii, angaja\u021bii, recrutorii, candida\u021bii etc.<\/p>\n<p><strong><a href=\"https:\/\/www.managero.ro\/help\/sistemul-de-clasificare-managero-scm-2\/\">Sistemul de Clasificare Managero (SCM)<\/a><\/strong> a profilurilor profesionale manageriale ar putea p\u0103rea \u0219i el prea lung, la prima vedere (are aproximativ 200 de itemi de clasificare \u00een varianta extins\u0103 cu anexe), \u00eens\u0103 e bine structurat \u0219i logic, \u0219i de aceea, dup\u0103 o folosire de c\u00e2teva s\u0103pt\u0103m\u00e2ni, devine foarte u\u0219or de m\u00e2nuit. Mai ales c\u0103 are o arhitectur\u0103 matricial\u0103 cu structur\u0103 vizual\u0103 (foto)grafic\u0103 foarte intuitiv\u0103, ce scurteaz\u0103 foarte mult timpul de procesare \u0219i de internalizare a rezultatelor.<\/p>\n<p>Avantajele folosirii unui sistem standardizat de clasificare a profilurilor manageriale pe scara larg\u0103 pe o pia\u021b\u0103 sunt foarte multe \u0219i foarte mari:<\/p>\n<ul>\n<li>Reprezentarea mult mai rapid\u0103, mai intuitiv\u0103 \u0219i mai clar\u0103 a profilurile ideale \u0219i a celor minimale \u00een anun\u021burile de angajare<\/li>\n<li>Permite candida\u021bilor s\u0103-\u0219i prezinte sintetic, rapid \u0219i elegant, autoevaluarea profilului profesional \u0219i chiar s\u0103 \u0219i-l ata\u0219eze \u00een CV-uri.<\/li>\n<li>Permite compara\u021bii rapide \u0219i precise (numerice) \u00eentre profilurile ideale \u0219i\/sau minimale ale angajatorilor cu cele f\u0103cute de c\u0103tre recrutori \u0219i cu cele de autoevaluare ale candida\u021bilor \u2013 o compara\u021bie tripartit\u0103 adesea foarte interesant\u0103 \u0219i relevant\u0103.<\/li>\n<li>Compararea direct\u0103 prin profilurile SCM a candida\u021bilor sau angaja\u021bilor dintr-un grup mic (2, 3, 4, cei dintr-o short list, de exemplu) este foarte rapid\u0103 \u0219i sugestiv\u0103.<\/li>\n<li>SCM permite automatizarea procesului de filtrare a candidaturilor pe baz\u0103 de profil, calculatorul f\u0103c\u00e2nd cu u\u0219urin\u021b\u0103 compara\u021bia dintre profilul impus \u0219i cel dat de c\u0103tre un evaluator independent.<\/li>\n<li>Se poate face cu u\u0219urin\u021b\u0103 un <u>scoring<\/u> pe baza SCM, cu care s\u0103 poat\u0103 s\u0103 fie ierarhiza\u021bi automat candida\u021bii de la o recrutare.<\/li>\n<li>SCM poate fi folosit \u00een mod identic \u0219i la reprezentarea evalu\u0103rilor interne (ale angaja\u021bilor proprii), \u00een special \u00een raport\u0103rile c\u0103tre managementul superior, pentru c\u0103 este foarte clar, concis \u0219i intuitiv.<\/li>\n<li>Un profil SCM poate s\u0103 fie folosit \u0219i pentru estimarea anonimizat\u0103 a valorii pe pia\u021ba muncii, adic\u0103 f\u0103r\u0103 vederea CV-ului. Un simulator de salarii pe baza profilurilor SCM va fi construit de c\u0103tre Managero \u00een prima parte a anului 2022.<\/li>\n<\/ul>\n<h5><strong>Cum se face un profil managerial \u0219i clasificarea lui<\/strong><\/h5>\n<p>Schematic, un profil managerial are dou\u0103 mari componente: profilul tehnic (profesional) \u0219i profilul personal (inteligen\u021b\u0103, personalitate, profil moral, motiva\u021bional etc.). Profilul profesional se construie\u0219te pornind de la CV, apoi se ajusteaz\u0103 \u0219i se definitiveaz\u0103 la interviuri. \u00cen cazul recrutorilor \u0219i al managerilor cu foarte mult\u0103 experien\u021b\u0103, gradul de precizie a profilului profesional construit ini\u021bial doar din CV dep\u0103\u0219e\u0219te 80% \u00een marea majoritate a cazurilor. Profilul personal al unui manager se face \u00een cursul interviurilor \u0219i dup\u0103 analizarea referin\u021belor, desigur. Sistemul de Clasificare Managero (SCM) include doar criteriile de evaluare pentru profilul profesional al unui manager, nu \u0219i pe cele pentru profilul personal.<\/p>\n<p>Sistemele de clasificare mai complexe fac o evaluare separat\u0103 a experien\u021bei \u0219i a competen\u021belor, rezult\u00e2nd dou\u0103 profiluri distincte. Profilul de experien\u021b\u0103 se deduce aproape integral din CV \u0219i se ajusteaz\u0103 la interviu, pe c\u00e2nd cel de competen\u021be se schi\u021beaz\u0103 doar din CV, dar se completeaz\u0103 consistent la interviu. SCM nu le separ\u0103 \u0219i nu opereaz\u0103 cu liste detaliate de competen\u021be tehnice, care ar \u00eengreuna excesiv folosirea lui. \u00cens\u0103 aceste liste sunt complementare SCM, nu \u00eel \u00eenlocuiesc, \u0219i orice utilizator poate s\u0103 \u00ee\u0219i extind\u0103 SCM cu oric\u00e2te anexe are nevoie.<\/p>\n<p>De asemenea, sistemele de clasificare ale firmelor mari de recrutare fac uneori o distinc\u021bie \u00eentre nivelul de specializare \u0219i nivelul de senioritate, chiar dac\u0103 acestea se condi\u021bioneaz\u0103 una pe alta \u0219i merg cam \u201eum\u0103r la um\u0103r\u201d \u00een orice profil profesional. \u00cen SCM nu facem aceast\u0103 separare, a\u0219a c\u0103 un angajat foarte specializat \u00een domeniul s\u0103u este considerat senior, \u0219i invers.<\/p>\n<h5><strong>Sistemul de Clasificare Managero (SCM)<\/strong><\/h5>\n<p>Sistemul de Clasificare Managero (SCM) este unul dintre cele c\u00e2teva nuclee ale conceptului nostru de recrutare. Angajatorii pot publica \u00een anun\u021buri profilurile ideale \u0219i\/sau pe cele minimale ale candida\u021bilor, dac\u0103 doresc, \u0219i le pot folosi la filtr\u0103ri automate sau la ierarhiz\u0103ri dac\u0103 cer unui recrutor intern sau unuia independent s\u0103 le fac\u0103. De asemenea, candida\u021bii pot s\u0103-\u0219i fac\u0103 propriile profiluri SCM prin autoevaluare, \u00eens\u0103 acestea nu sunt luate \u00een calcul de c\u0103tre filtrele automate \u2013 cel pu\u021bin nu \u00een acest moment. Daca SCM se va impune ca standard pe pia\u021b\u0103, vom \u00eencepe s\u0103 vedem profilurile SCM incluse \u00een CV-urile candida\u021bilor, cu siguran\u021b\u0103.<\/p>\n<p>Sistemul de Clasificare Managero (SCM) este un sistem <strong>matricial<\/strong>, \u0219i de aici vin claritatea sa intuitiv\u0103 \u0219i u\u0219urin\u021ba folosirii sale. \u00cen SCM, un profil profesional se construie\u0219te evalu\u00e2nd nivelul de senioritate (specializare, \u00een sensul detaliat mai sus), cu 5 trepte, pe:<\/p>\n<ul>\n<li>Industrii (domeniile de activitate ale organiza\u021biile which are nearly identical for individuals and businesses (B2B&amp;C))<\/li>\n<li>Business and Industrial services\u00a0(industrial services, mainly for business clients (B2B))<\/li>\n<li>Other industries\u00a0(Different from the above)<\/li>\n<\/ul>\n<p><strong>Domeniile joburilor<\/strong> din SCM cuprind \u00een acest moment doar categoriile de joburi care se reg\u0103sesc \u00een mod uzual \u00een aproape toate organiza\u021biile (firme, ONG, institu\u021bii publice). Joburile care sunt specifice doar unei industrii, sau unui num\u0103r foarte restr\u00e2ns de domenii de activitate (Industry Specific) nu sunt incluse \u00een acest moment \u00een SCM, \u00eens\u0103 dac\u0103 sistemul nostru se va impune pe pia\u021b\u0103 \u0219i vom constata utilitatea, vom publica \u0219i aceast\u0103 extensie.<\/p>\n<ul>\n<li>Executive management<\/li>\n<li>Sales<\/li>\n<li>Marketing<\/li>\n<li>Finance<\/li>\n<li>HR<\/li>\n<li>Supply chain &amp; production (From raw materials to product distribution)<\/li>\n<li>IT&amp;C<\/li>\n<li>Legal<\/li>\n<li>Operations\u00a0(Specific office (outside of the plant) operations)<\/li>\n<\/ul>\n<p><strong>Alte criterii de clasificare<\/strong> grupeaz\u0103 c\u00e2teva criterii folosite mai des \u00een recrutarea pentru pozi\u021biile de management:<\/p>\n<ul>\n<li>Types of activity (production, commercial, services)<\/li>\n<li>Organization\u00a0types (private, public, NGO)<\/li>\n<li>International exposure (teams and workplaces)<\/li>\n<li>Language profile (English and other foreign languages)<\/li>\n<li>Education profile (formal and additional, volume and quality)<\/li>\n<\/ul>\n<p>\u00cen acest moment, Sistemul de Clasificare Managero (SCM) cuprinde pu\u021bin peste 100 de itemi de clasificare pentru versiunea de baz\u0103 (cea f\u0103r\u0103 anexa Industry Specific). Cam \u00een aceast\u0103 zon\u0103 consider\u0103m noi c\u0103 se g\u0103se\u0219te echilibrul optim \u00eentre u\u0219urin\u021ba utiliz\u0103rii curente, pe de o parte, \u0219i un nivel rezonabil de detaliere \u0219i de precizie a clasific\u0103rii, pe de alt\u0103 parte, pentru majoritatea recrut\u0103rilor pentru pozi\u021bii de management de pe pia\u021b\u0103, dar \u0219i pentru clasificarea \u0219i autoclasificarea profilurilor profesionale ale angaja\u021bilor din firme \u0219i alte organiza\u021bii.<\/p>\n<p><a href=\"https:\/\/www.managero.ro\/help\/domeniile-scm\/\">Lista integral\u0103<\/a> a itemilor SCM este pe site-ul <a href=\"https:\/\/www.managero.ro\/help\/domeniile-scm\/\">Managero<\/a>, at\u00e2t \u00een sec\u021biunea de prezentare, c\u00e2t \u0219i \u00een cea de <a href=\"http:\/\/www.managero.ro\">anun\u021buri<\/a>, desigur.<\/p>\n<p>Anexa <strong>Industry Specific<\/strong> a SCM va dubla num\u0103rul de itemi de clasificare, \u00eens\u0103 sistemul r\u0103m\u00e2ne totu\u0219i gestionabil pentru folosin\u021ba curent\u0103. Din experien\u021ba curent\u0103 \u0219i din cea a altor firme de recrutare care folosesc sisteme similare, un utilizator ajunge s\u0103 foloseasc\u0103 din memorie majoritatea itemilor dup\u0103 c\u00e2teva s\u0103pt\u0103m\u00e2ni.<\/p>\n<p>Sistemul de Clasificare Managero (SCM) este flexibil, totu\u0219i, mai ales \u00een aceast\u0103 faz\u0103 de lansare \u0219i impunere pe pia\u021b\u0103, \u00eens\u0103 dinamica va fi destul de redus\u0103. Estim\u0103m c\u0103 vor fi pu\u021bine ad\u0103ugiri sau modific\u0103ri, deoarece nu este un sistem nou, ci este deja folosit \u00een firme de recrutare de zeci de ani. Noutatea este doar lansarea sa public\u0103 pe pia\u021b\u0103, pentru uzul general.<\/p>\n<p><strong>Scoringul<\/strong><\/p>\n<p>De cele mai multe ori este util ca valoarea unui profil profesional s\u0103 fie cuantificat\u0103, s\u0103 fie exprimat\u0103 cantitativ, numeric (scoring), pentru a putea face mai u\u0219or compara\u021bii \u0219i ierarhii. Sistemul de Clasificare Managero (SCM) se preteaz\u0103 cu u\u0219urin\u021b\u0103 unui astfel de mecanism de scoring datorit\u0103 arhitecturii sale liniare (matriciale, mai precis spus), adic\u0103 un singur nivel de clasificare pe fiecare dimensiune.<\/p>\n<p>\u00centr-o recrutare (\u00eentr-o evaluare, \u00een general), itemii de clasificare au aproape \u00eentotdeauna importan\u021be \u0219i \u201egreut\u0103\u021bi\u201d diferite \u00een valoarea total\u0103 a unui profil profesional. Prin urmare, pentru cuantificare se pot asigna ponderi diferite fiec\u0103rui item de clasificare \u0219i, de asemenea fiec\u0103rui nivel de senioritate. \u00centr-o asemenea cuantificare, cele 5 trepte de senioritate pot s\u0103 nu aib\u0103 o progresie linear\u0103 simpl\u0103, ci una logaritmic\u0103 sau exponen\u021bial\u0103, de pild\u0103, dac\u0103 se dore\u0219te s\u0103 se pun\u0103 mai mult \u00een valoare un anumit nivel de specializare. Scorul general (total) se ob\u021bine \u00eenmul\u021bind valorile ponderate ale itemilor de clasificare cu cele ale treptelor de senioritate.<\/p>\n<p>*<\/p>\n<p>G\u0103sirea unui sistem de clasificare managerial\u0103 care s\u0103 r\u0103spund\u0103 rezonabil de bine unor cerin\u021be at\u00e2t de divergente, \u0219i chiar opuse (completitudine \u0219i precizie vs u\u0219urin\u021b\u0103 \u00een \u00een\u021belegere \u0219i utilizare, ergonomie), din partea unor grupuri diferite de utilizatori nu e simpl\u0103, fiindc\u0103 trebuie f\u0103cute multe compromisuri.
