Nu credeam c\u0103 cititorii lor \u00ee\u0219i pun astfel de \u00eentreb\u0103ri&#8230;<\/p>\n<p><em><span style=\"color: #993366;\">Ce conteaz\u0103 mai mult pentru un angajator de top atunci c\u00e2nd recruteaz\u0103 un expert: educa\u021bia formal\u0103, experien\u021ba \u00een domeniu sau alte virtu\u021bi?<\/span><\/em><\/p>\n<p>Angajatorii mici sunt obliga\u0163i s\u0103 ia oameni care s\u0103 intre \u00een job foarte repede, deci pentru ei conteaz\u0103 destul de mult experien\u0163a, s\u0103 fie c\u00e2t mai apropiat\u0103 de ceea ce au ei nevoie. Maile companii, \u00eens\u0103, \u00ee\u015fi pot permite s\u0103 ia oameni pe care s\u0103-i formeze ei, \u00eentr-un timp mai \u00eendelungat, \u015fi ei caut\u0103 angaja\u0163i cu anumite tr\u0103s\u0103turi \u015fi calit\u0103\u0163i pe care \u015fi le formeaz\u0103 lent, \u00eenc\u0103 din familie \u015fi de la prima educa\u0163ie formal\u0103.<\/p>\n<p>Marile companii caut\u0103 oameni civiliza\u0163i, dac\u0103 e s\u0103 fac o sintez\u0103 plastic\u0103. Pot s\u0103 \u00ee\u015fi permit\u0103 s\u0103-i \u00eenve\u0163e c\u00e2teva s\u0103pt\u0103m\u00e2ni sau chiar multe luni ce au de f\u0103cut \u00een noul job, \u00eens\u0103 nu-i pot face civiliza\u0163i, dac\u0103 nu sunt, nici \u00een ani de zile. Mai ales c\u0103 oamenii educa\u0163i \u015fi civiliza\u0163i sunt mai con\u015ftiincio\u015fi \u015fi mai responsabili, deci este de a\u015fteptat ca s\u0103 \u00eenve\u0163e mai repede \u015fi mai bine ce trebuie pentru noul job. Sigur, comportamentul civilizat este legat direct de nivelul \u015fi de calitatea educa\u0163iei, a\u015fa c\u0103 marile companii sunt mult mai atente la asta dec\u00e2t cele mici.<\/p>\n<p>Foarte schematic, \u00een orice proces de recrutare, oriunde \u00een lume, angajatorul evalueaz\u0103 candida\u0163ii din 4 mari unghiuri \u015fi construie\u015fte 4 profiluri distincte, pe care le &#8220;adun\u0103&#8221; apoi, cu diferite ponderi, \u00eentr-un profil general, &#8220;total&#8221;: profilul tehnic (c\u00e2t\u0103 meserie \u015ftie, \u015fi asta e legat direct de experien\u0163\u0103 anterioar\u0103), profilul de personalitate (cum este ca om), profilul social (ce imagine are \u00een comunitate \u2013 \u015fi aici sunt incluse \u015fi v\u00e2rsta, cum arat\u0103 etc.) \u015fi profilul moral (dac\u0103 este cinstit sau nu).<\/p>\n<p>\u00cen \u0163\u0103rile mari, occidentale, profilul moral nici nu e pus \u00een discu\u0163ie, se consider\u0103 ab initio c\u0103 to\u0163i sunt one\u015fti \u015fi se investigheaz\u0103 doar atunci c\u00e2nd exist\u0103 anumite semnale. La ei, cel mai important este profilul tehnic (competen\u0163a tehnic\u0103) \u015fi apoi profilul de personalitate (cel social poate fi inclus aici, sau invers, pentru simplificare).<\/p>\n<p>\u00cen Rom\u00e2nia, din motive foarte cunoscute sau u\u015for de intuit, to\u0163i \u00eencep cu profilul moral, care este primul criteriu evaluat. De 30 de ani \u00eencoace, de c\u00e2nd fac recrut\u0103ri, prima grij\u0103 pe care mi-o \u015fi comunic\u0103 angajatorul, \u00eenainte de orice altceva, este s\u0103 se asigure c\u0103 viitorul angajat e cinstit, c\u0103 nu-l minte \u015fi nu-l fur\u0103. Apoi, pentru pozi\u0163iile \u00eenalte de management, profilul de personalitate este mai important dec\u00e2t cel tehnic, pentru c\u0103 \u00een Rom\u00e2nia conduci cu personalitatea, nu cu competen\u0163\u0103 tehnic\u0103, a\u015fa cum este \u00een \u0163\u0103rile occidentale. \u015el la fel ca la noi e \u015fi \u00een Rusia, \u00een America de Sud, \u00een toat\u0103 Africa, \u00een Arabia, \u00een Balcani.<\/p>\n<p><span style=\"color: #993366;\"><em>Sunt diplomele (de master, de doctor) oferite de universit\u0103\u021bile din Rom\u00e2nia o garan\u021bie a competen\u021bei? Ave\u021bi \u00eencredere \u00een ele?<\/em><\/span><\/p>\n<p>Nu au aproape nicio leg\u0103tur\u0103 direct\u0103 cu competen\u0163\u0103 tehnic\u0103, \u015fi pu\u0163ini angajatori \u0163in seama de ele, din acest motiv, \u00eens\u0103 marile companii sunt mai receptive, fiindc\u0103 \u015ftiu c\u0103 au o leg\u0103tur\u0103, uneori destul de str\u00e2ns\u0103, de propor\u0163ionalitate direct\u0103, cu nivelul de onestitate \u015fi cu comportamentul civilizat. O diplom\u0103 de master sau un doctorat nu spun aproape nimic despre cuno\u015ftin\u0163ele tehnice necesare \u00een marea majoritate a joburilor, \u00eens\u0103 spun ceva destul de relevant despre personalitatea celui \u00een cauz\u0103: dac\u0103 cineva a fost capabil de un efort pe care mul\u0163i al\u0163ii nu sunt dispu\u015fi s\u0103-l fac\u0103, \u00eenseamn\u0103 c\u0103&#8230; e u\u015for de dedus ce. La fel este \u015fi cu limbile str\u0103ine. Eu, personal, am g\u0103sit mereu corela\u0163iile dintre educa\u0163ie (formal\u0103 \u015fi adi\u0163ional\u0103) \u015fi personalitatea celui \u00een cauz\u0103, \u00eens\u0103 nu mul\u0163i angajatori pot face asta.<\/p>\n<p><span style=\"color: #993366;\"><em>Sunt recunoscute \u0219i promovate competen\u021bele \u00een mediul privat de la noi? Exist\u0103 \u0219i pove\u0219ti mai pu\u021bin fericite, \u00een care speciali\u0219ti recruta\u021bi cu greu pleac\u0103 pentru c\u0103 nu se \u00een\u021beleg cu angajatorul?<\/em><\/span><\/p>\n<p>Evident c\u0103 sunt recunoscute \u015fi promovate, pentru c\u0103 cei din mediul privat au tot interesul s\u0103 fac\u0103 ce e mai bine pentru businessul lor. Numai c\u0103 aceste competen\u0163e (tehnice \u015fi manageriale \u2013 aten\u0163ie, sunt dou\u0103 seturi complet diferite!) nu asigur\u0103 automat succesul \u00een job, chiar dac\u0103 exist\u0103 bun\u0103 credin\u0163\u0103 din toate p\u0103r\u0163ile. Din afar\u0103 pare simplu, c\u00e2nd nu ai no\u0163iuni elementare despre cum func\u0163ioneaz\u0103 un business real, \u00eentr-un mediu complex (\u015fi 90+ % dintre angaja\u0163i \u015fi restul popula\u0163iei nu au). Pentru ei pare banal: angajezi un om competent tehnic (ei nu \u015ftiu c\u0103 profilul managerial este altceva), \u015fi gata, se rezolv\u0103 toate! Nu, nici pe departe, \u015fi nici m\u0103car atunci c\u00e2nd angajatul are \u015fi un profil managerial puternic. Dac\u0103 ar fi at\u00e2t de simplu, nici nu ar mai fi nevoie de noi (recrutorii) \u015fi nici de multe altele.<\/p>\n<p><span style=\"color: #993366;\"><em>Care sunt domeniile unde exist\u0103 deficit de expertiz\u0103?<\/em><\/span><\/p>\n<p>Nu pune \u00eentrebarea aceasta l\u00e2ng\u0103 celelalte, pentru c\u0103 e alt subiect \u015fi, oricum, necesit\u0103 o discu\u0163ie lung\u0103, poate chiar ca tem\u0103 a unui articol separat. Dac\u0103 te concentrezi pu\u0163in ca s\u0103 define\u015fti ce \u00eenseamn\u0103 &#8220;deficit&#8221; \u015fi ce \u00eenseamn\u0103 &#8220;expertiz\u0103&#8221;, o s\u0103 vezi c\u0103 prime\u015fti o mie de r\u0103spunsuri \u015fi nu po\u0163i expedia tema \u00een doar c\u00e2teva r\u00e2nduri.<\/p>\n<p><em><span style=\"color: #993366;\">Un expert nu e neap\u0103rat un bun manager. Cum poate deveni unul?<\/span><\/em><\/p>\n<p>Nu prea poate, sau poate \u00eentr-o perioad\u0103 foarte lung\u0103 \u015fi cu rezultate absolut incerte. Mai bine pentru toat\u0103 lumea ar fi s\u0103 caute acele joburi \u00een care ponderea profilului tehnic \u00een profilul general e c\u00e2t mai mare \u2013 \u015fi nu e greu s\u0103-\u0163i dai seama care sunt acelea. Problema, totu\u015fi, este c\u0103 pu\u0163ini sunt capabili s\u0103-\u015fi evalueze singuri profilul managerial (centrat pe cel de personalitate, charism\u0103 etc.), a\u015fa c\u0103 nu \u00ee\u015fi dau seama dac\u0103 sunt cu adev\u0103rat buni manageri sau nu. Cei mai mul\u0163i se supraevalueaz\u0103, diminu\u00e2nd subcon\u015ftient rolul personalit\u0103\u0163ii \u00een profilul managerial. \u015ei asta \u015fi din cauza ipocriziei cu care to\u0163i vorbesc \u00een public doar despre competen\u0163a tehnic\u0103, foarte pu\u0163ini au curajul s\u0103 spun\u0103 \u00een public ceva ce nu d\u0103 bine \u015fi nu e foarte politically correct.<\/p>\n<p><span style=\"color: #993366;\"><em>Se vorbe\u0219te foarte adesea despre mediul privat \u2013 competitiv, productiv, cu oameni competen\u021bi \u2013 versus mediul de stat \u2013 ineficient, cu oameni incompeten\u021bi etc. E o regul\u0103 sau exist\u0103 \u0219i excep\u021bii?<\/em><\/span><\/p>\n<p>Da, asta este o regul\u0103 absolut\u0103 \u015fi nu se va schimba prea cur\u00e2nd. \u00cens\u0103 nu angaja\u0163ii sunt cei care au vreun rol c\u00e2t de c\u00e2t semnificativ \u00een bunul s\u0103u r\u0103ul mers al lucrurilor la stat, ci altceva. Dac\u0103 cineva \u00eei aduce pe cei &#8220;incompeten\u0163i&#8221; de la stat \u00eentr-o mare companie, ace\u015ftia vor deveni imediat productivi \u015fi eficien\u0163i, cu pu\u0163ine excep\u0163ii, \u015fi \u00een timp foarte scurt. \u015ei invers, dac\u0103 ai duce ni\u015fte angaja\u0163i buni din mediul privat la stat, nu ar avea aproape niciun rezultat vizibil, c\u00e2t de c\u00e2t, \u015fi nu ar reu\u015fi s\u0103 fac\u0103 mai nimic, oric\u00e2t de buni au fost ei \u00een mediul privat.<\/p>\n","protected":false},"excerpt":{"rendered":"<p>Un interviu pe care l-am dat lui Matei Martin de la Dilema Veche, \u00een urm\u0103 cu pu\u021bin timp.
